Abstract [en]
The purpose of this study is to investigate how individual performance measurement as an organizational form of control affects employee stress, motivation, discipline and social relations in retail sales. The study is based on ten semi-structured interviews with employees in retail and has been analyzed through thematic analysis. The theoretical framework consists of Michel Foucault's theory of surveillance and disciplinary power, the demand-control model and Self-Determination Theory. The results show that individual performance measurement is experienced as both motivating and stressful. When sales targets are perceived as realistic, they contribute to development, commitment and increased motivation. At the same time, stress arises when employees are held responsible for sales results that are affected by factors outside their control. The study also shows that continuous follow-up and visibility of performance contribute to feelings of surveillance and self-discipline. Furthermore, performance measurement affects social relations by creating comparisons and competition between colleagues, which in some cases impairs cooperation. Overall, the study shows that individual performance measurement functions as an organizational form of control that affects several parts of the work situation simultaneously. The effects depend largely on how employees experience control over their work and how performance measurement is followed up and feedback is provided within the organization.

Syftet med denna studie är att undersöka hur individuell resultatmätning som organisatorisk kontrollform påverkar anställdas stress, motivation, disciplinering och sociala relationer inom butiksförsäljning. Studien bygger på tio semistrukturerade intervjuer med anställda inom detaljhandeln och har analyserats genom tematisk analys. Det teoretiska ramverket utgörs av Michel Foucaults teori om övervakning och disciplinär makt, krav-kontrollmodellen samt Self-Determination Theory. Resultatet visar att individuell resultatmätning är både motiverande och stressande. När säljmålen uppfattas som realistiska bidrar de till utveckling, engagemang och ökad motivation. Samtidigt uppstår stress när anställda hålls ansvariga för försäljningsresultatet som påverkas av faktorer utanför deras kontroll. Studien visar även att kontinuerlig uppföljning och synliggörande av prestationer bidrar till känslor av övervakning och självdisciplinering. Vidare påverkar resultatmätningen de sociala relationerna genom att skapa jämförelser och konkurrens mellan kollegor, vilket i vissa fall försämrar samarbetet. Studien visar sammantaget att individuell resultatmätning fungerar som en organisatorisk kontrollform som påverkar flera delar av arbetssituationen samtidigt. Effekterna beror i hög grad på hur anställda upplever kontroll över sitt arbete samt hur resultatmätningen följs upp och återkopplas inom organisationen.
